Compensation benchmarking in Idaho: 2026 salary benchmarks by role

Compensation benchmarking means comparing your pay ranges to current market data for the same role, in the same place, at the same level. The problem is that most Idaho employers use survey data, not real-time salary data.

Salary surveys and job-board averages typically run 12 to 18 months behind the live market (RNG Group, 2026). For business development and account executive roles, published pay is understated by 30 to 50 percent against what closes in active searches (RNG Group, 2026).

This guide puts both salary benchmarks side by side for Boise and Idaho roles, on top of the official wage baseline, so your compensation decisions rest on a salary range you can defend and that will close.

What is compensation benchmarking, and why does the usual benchmarking data mislead you?

Compensation benchmarking is the practice of checking what similar employers in your industry and area pay for comparable roles, then setting your own employee compensation range against it. It misleads when the compensation data you check is old, averaged across the wrong geography, or measuring the wrong job.

WorldatWork defines it as comparing your salaries and overall pay structure to what similar employers in your industry, geographic area and workforce model are paying for comparable roles (WorldatWork, 2025). Salary benchmarking, or pay benchmarking, is the narrower version that looks only at base pay rather than whole compensation structures.

Published salary survey data and live market data rarely agree; the gap is where offers fail.

You have four kinds of data source: paid salary surveys and compensation reports from a compensation consulting firm, government pay data, job-board averages and recruiter market data from live searches. Only the last one is compensation benchmarking data that tells you what an offer needs to be this quarter.

Most compensation survey results are built on data collected months earlier, averaged across broad geographies and published after the market has moved, which puts them 12 to 18 months behind, and any salary benchmarking tool built on them inherits that lag (RNG Group, 2026). That lag makes pay decisions expensive in a market where salary increases ran 3.2 percent nationally in the year to June 2026 (BLS ECI, 2026) and Ada County’s average weekly wage rose 7.9 percent (BLS QCEW, 2026).

There is a second cost. A candidate reads a lowball offer as a signal about fair compensation and how the company operates, not just as a number, which is why salary benchmarking off outdated data sits near the top of the most expensive hiring mistakes we see.

What is the average salary in Idaho and Boise?

The all-occupations mean wage in Idaho was $61,170 a year in May 2025 (BLS OEWS, 2025) and $64,530 in the Boise City metro (BLS OEWS, 2025). Those figures set the labor market baseline, but they say almost nothing about what a specific job title costs.

The Bureau of Labor Statistics puts Idaho’s median annual wage at $47,970 across all occupations (BLS OEWS, 2025). For the Boise City metro the mean is $64,530 and the median $49,100 (BLS OEWS, 2025), against a national median of $50,980 (BLS OEWS, 2025).

On an hourly basis Boise workers averaged $31.02 in May 2025 against $33.54 nationwide, about 7.5 percent below the US mean (BLS OEWS, 2026). The catch is that Boise wages are rising about twice as fast as the country’s: Ada County’s average weekly wage grew 7.9 percent over the year to $1,503 in the first quarter of 2026, while the US average grew 3.9 percent (BLS QCEW, 2026).

The gap inside the Treasure Valley matters too. The Boise Valley Economic Partnership reports a 2024 average annual wage of $70,582 in Ada County and $51,909 in Canyon County (BVEP, 2024), so a Nampa-based salary benchmark and a downtown Boise one start from different places.

Do not benchmark the role ranges below against these all-occupation averages as if they measure the same thing. One is every job in the state from line cook to surgeon; the other is real-time market data on what a controller or a sales engineer costs to hire this year.

What are the salary benchmarks for sales and marketing roles in Idaho?

Revenue roles show the widest gap between published salary benchmarks and closing offers. An account executive listed at $65k to $95k in survey data is closing at $100k to $180k base in active searches, with on-target earnings well above that (RNG Group, 2026).

OTE, or on-target earnings, is the total direct compensation a rep earns at quota: base salary plus the commission or variable pay a rep earns when they hit quota, so an account executive on a 50/50 split with $320k OTE has $160k of it at risk (RNG Group, 2026). The table shows base pay unless the OTE column says otherwise.

Salary benchmarking data for Idaho and the wider region, base pay, with published benchmarks beside RNG’s live market rates from active 2026 searches (RNG Group, 2026).

Published data on business development and account executive pay is understated by 30 to 50 percent, and companies doing compensation benchmarking off it are building offers that will not close (RNG Group, 2026). If you are hiring in sales, assume the market is higher than anything you have Googled.

Marketing roles sit much closer to the published benchmarks. The premium there is for scope: a manager who owns demand generation and a budget lands at the top of most salary bands.

What are the salary benchmarks for software engineers in Idaho, and what is the AI premium?

Mid-level and senior engineers in Idaho track published benchmarks at the bottom of the range and run well past it at the top. The benchmark spread is widest for senior engineers who are fluent in AI tooling.

A mid-level software engineer with three to six years of experience shows published pay of $100k to $130k against a 2026 market rate of $100k to $150k (RNG Group, 2026). A senior engineer shows published pay of $130k to $165k against a market rate of $130k to $220k (RNG Group, 2026).

Senior engineers fluent in AI tooling and modern development practice are commanding top-of-range compensation, and the spread between a strong generalist and an AI-enabled engineer is widening (RNG Group, 2026). If you are building a technical team, budget for that spread in your compensation planning now rather than discovering it at offer stage.

There is one soft spot. Mid-level technical roles have shown slight candidate flexibility as the West Coast tech contraction increased available talent, which gives patient, well-positioned companies a small negotiating window that is unlikely to last (RNG Group, 2026). Our IT recruiters see that window most in Boise companies that can offer a clear technical roadmap and a hybrid schedule.

What is the salary benchmark for operations and administrative roles in Boise?

Operations and admin ranges mostly match the published benchmarks, with two exceptions: customer support and any executive assistant role that leans toward chief of staff. The trap is benchmarking the title and then hiring for the scope.

Published benchmarks and 2026 market rates for the region, base pay:

Person reviewing a schedule on a laptop in a quiet office
Benchmark the scope of the role, not the title on the posting.
  • EA or office manager: $55k to $75k published, $55k to $75k market (RNG Group, 2026).
  • EA leaning toward chief of staff: $75k to $95k published, $75k to $115k+ market (RNG Group, 2026).
  • Accounting admin or bookkeeper: $45k to $65k published, $45k to $75k market (RNG Group, 2026).
  • Controller: $110k to $150k published, $115k to $165k market (RNG Group, 2026).
  • Customer support: $40k to $58k published, $50k to $70k market (RNG Group, 2026).
  • Operations manager or supply chain: $75k to $110k published, $75k to $110k market (RNG Group, 2026).

The EA and chief of staff mismatch is one of the most common we see at early-stage companies: a founder budgets $60k to $70k for an office manager and needs a strategic operator who manages schedules, vendors, internal communications and executive priorities at once, and that person costs $90k to $115k+ (RNG Group, 2026).

Scope first, then benchmark, then budget. Write down what the person will own in their first 90 days, and the appropriate compensation range usually becomes obvious before you post anything.

Is Boise expensive to live in, and what does it do to your offer?

Boise is not an expensive market by national wage standards, but its housing costs have risen sharply and its old discount against competitive compensation on the coasts has narrowed. Candidates weigh total rewards, not base salary, so your compensation package has to answer the housing question.

The cost-of-labor discount that Idaho and the wider region once offered against coastal markets has narrowed considerably, particularly in tech, go-to-market and executive compensation (RNG Group, 2026). At the same time the median home price in Boise sits around $450k to $475k, against $500k to $525k in Salt Lake City (RNG Group, 2026).

Housing has become part of the total rewards conversation for relocating candidates.

Set that against wage market data. Ada County’s average weekly wage of $1,503 is below the US average of $1,654, though it grew 7.9 percent over the year against 3.9 percent nationally (BLS QCEW, 2026).

Candidates comparing your role with a remote offer from a coastal employer are doing the math on total value, and companies that speak confidently to compensation, equity, quality of life and community win more often than those that cannot (RNG Group, 2026).

Is Boise expensive to live in?

By wages, no: Boise’s mean hourly pay sits about 7.5 percent below the US mean (BLS OEWS, 2026). By housing, it is no longer cheap, with a median home price around $450k to $475k that a relocating candidate will factor straight into the salary they need (RNG Group, 2026).

How do you run compensation benchmarking for a role in five steps?

Define the scope, pull one published salary survey and one live source, set a range with room to move, decide where in the range you want to sit, and recheck the benchmark before every offer. Five steps in the salary benchmarking process, and the first one saves the most money.

1. Define scope before title. Write down what the person owns, what success looks like at 90 days and a year, and what you are willing to pay, so you align compensation with the job rather than the title. A “marketing manager” who owns pipeline is a different hire, and a different salary benchmark, from one who owns the blog.

Pull one salary survey and one real-time source before you set the range.

2. Pull two sources, one published and one live. Use BLS or a salary survey for the floor, then ask someone actively placing the role for real-time data on what offers are closing this quarter. That is the step that makes for accurate benchmarking, and where Boise recruiters earn their keep, because competitive pay is the number that moves.

3. Set a range with room to move. Build enough flexibility into the pay band that you can go up for the right person without a second approval cycle. Remember that benefits are 30 percent of total compensation cost for private employers (BLS ECEC, 2026), so a robust compensation offer presents salary and benefits together as one number.

4. Decide where you sit in the range. That is your compensation philosophy, and the part of compensation management most companies skip: lead the market, match it, or lag it and make up the difference in equity, flexibility or growth. Any of the three compensation strategies works if you say it out loud, because communicating compensation clearly is half the offer.

5. Recheck before every offer. SHRM’s guidance is to compare pay to the market at least every other year and three years at most, or to review a quarter of your jobs every year so you are always looking at something (SHRM, 2022). In a market where Ada County wages grew 7.9 percent in a year (BLS QCEW, 2026), we would run a compensation review every time you open a search.

A note on pay transparency: more states now require a range on the posting, and a salary structure you can defend is easier to publish. Check the pay equity and posting rules where you hire before you post.

Once you have a range, run it through the cost-per-hire calculator to see what the whole search will cost beside the salary.

Compensation benchmarking FAQs

What does compensation benchmarking mean?

It means comparing your pay for a role to what similar employers in your industry and area pay for comparable work, covering base salary, variable pay and equity (WorldatWork, 2025). Salary benchmarking is the narrower comparison of base pay only.

What is the average salary in Idaho?

The all-occupations mean wage in Idaho was $61,170 a year in May 2025, with a median of $47,970 (BLS OEWS, 2025). The Boise City metro runs higher at a $64,530 mean and $49,100 median (BLS OEWS, 2025).

How often should we benchmark salaries?

SHRM’s guidance is at least every other year and three years at most, with some employers reviewing a quarter of their roles each year (SHRM, 2022). In Idaho’s current market we would evaluate compensation for a role every time you open a search for it.

Should we offer equity as part of total rewards?

For early-stage companies where cash is constrained, equity can be a genuine differentiator, but only when it is structured and communicated well, because candidates coming from coastal markets or prior startups know the difference between a meaningful grant and a number on paper (RNG Group, 2026). Do some equity benchmarking against peers at your stage, and talk to your investors and a qualified advisor before you add equity to your compensation programs; this is not legal or tax advice.

Want a real-time salary benchmark before you write the offer?

The ranges above come from the full 2026 hiring and compensation report; they are a compensation benchmarking starting point, not a guarantee, and they move with every quarter of active searches. Run your role through the cost-per-hire calculator to see the full cost of the search, then book a discovery call and we will tell you what the role is closing at in Boise right now.
